Developing transformative physician and executive leaders at Cleveland Clinic: A contemporary approach

Abstract

The purpose of this paper is to share Cleveland Clinic’s innovative and evidence-based approach to physician and executive leadership development. As the field of healthcare evolves, so do the challenges that healthcare leaders face. This creates a need for leadership development efforts to evolve as well. This paper leverages the current literature on leadership development in healthcare to outline some important paradigm shifts that informed the development of Cleveland Clinic’s current approach. Initial results from the leadership development programme are promising, indicating high levels of participant engagement, satisfaction and development progress. Important components of Cleveland Clinic’s approach to leadership development are highlighted along with actionable guidance on how leaders in healthcare management can adopt this approach in their own health systems.

Author's Biography

Gina M. Cronin Gina Cronin, FACHE, is the Chief Talent Officer guiding the strategy for leadership development, performance management and learning for the 77,000 caregivers within Cleveland Clinic Health System. She is also responsible for the selection, hiring and onboarding of 11,000 new caregivers annually. Programmes are delivered in the Mandel Global Leadership and Learning Institute, which was recently endowed with a US$23m gift to accelerate leadership development. Previously, Ms Cronin directed clinical service lines, including overall operations, finance and strategy. Most recently, she did so as administrator for the Miller Family Heart, Vascular & Thoracic Institute at Cleveland Clinic, which has been rated the No. 1 heart centre in the nation by U.S. News & World Report for the past 25 years. Ms Cronin is an alumnus of the Cleveland Clinic Administrative Fellowship. She received her master’s degree from the University of North Carolina at Chapel Hill and her bachelor’s degree from the University of Michigan. On completion of the fellowship, Ms Cronin assumed a position with the COO in the early formation and growth of the Cleveland Clinic Health System. Ms Cronin also serves as executive sponsor for the Administrative Fellowship programme, providing experiential opportunities, guidance and mentorship to early careerists. She is board certified in healthcare management as an ACHE Fellow.

G. Logan Rife Logan Rife, PhD, serves as the Director of Talent Development at Cleveland Clinic. Logan leads enterprise-wide succession planning and development for critical executive and physician leader positions. He leads Cleveland Clinic’s strategy for talent assessment and organisation development research. He also serves as an internal executive coach as well as a leadership and team consultant. Logan joined Cleveland Clinic after completing a post-doctoral fellowship with the US Department of Veterans Affairs’ National Center for Organization Development. He also has experience working as a leadership development and organisational consultant for boutique consulting firms. He received his PhD in Counselling Psychology from the University of Akron, where he specialised in Organisational Psychology. As part of his graduate training, he had a variety of experiences in clinical settings where he provided individual and group psychotherapy, as well as psychological assessment for both inpatient and outpatient populations.

Gina P. Thoebes serves as an Organisational Development Consultant and executive coach at the Mandel Global Leadership and Learning Institute at Cleveland Clinic (MGLLI). Gina leads the research and measurement efforts at MGLLI at Cleveland Clinic, including leadership development measurement and evaluation efforts. She received her master’s degree in Industrial/Organisational Psychology from the University of Akron, where she is currently a PhD candidate. Prior to joining Cleveland Clinic, Gina held a senior leadership role at the Vice President level at Macy’s Department Stores. She also previously served in a business development role for a Clinical Research Organisation that specialised in dermatology. Gina is a member of the Academy of Management, a professional association for management and organisational scholars, where she serves on the Practice Committee within the division of Healthcare Management. Gina also belongs to the Society of Industrial Organisational Psychologists (SIOP), where she serves on the Learning Resources for Practitioners Committee. She has presented her research at both applied and scholarly conferences and co-authored a chapter on Performance Management for the Cambridge Handbook on Workplace Affect. In addition, her research has appeared in scholarly journals such as Leadership in Health Services and British Medical Journal Leader.
